If they answer "I don\'t see what\'s next"

Build the path before they leave to find one. Stretch assignment, lateral move, named successor for their boss\'s seat. Career conversations have to be specific, with dates.

If they hesitate on "what keeps you here"

That\'s the loudest signal in the interview. The person already left mentally; the body is finishing out the year. Move fast or accept the resignation that\'s coming in Q2.
